What headhunting means at NM
An advertised role reaches people who are looking. For a large share of senior and specialist mandates, the person you want is not looking, is doing well where they are, and will never see your posting. Headhunting exists for that gap: we identify who is actually doing the job well in your market, and we approach them directly.
The work is mapping before it is contact. We build a picture of where the skill sits across your competitors, adjacent sectors and the companies people leave yours for, and only then decide who is worth an approach and what would have to be true for them to take the call.
It is discreet by default. Approaches are made without naming you until there is genuine interest, which protects a confidential replacement, a role that is not yet announced internally, and your standing with people who say no.
What usually goes wrong, and how we handle it
The advert produced volume, not candidates
Two hundred applications and nobody to interview is not a screening problem. It means the people who can do the job are not in the applicant pool at all, and no amount of filtering will put them there.
The role cannot be advertised
A confidential replacement, an unannounced function, or a mandate your competitors should not read about. Headhunting is the only route that does not require you to publish your intent.
The market is smaller than it looks
For genuinely specialist roles the qualified population in a given city is often two or three dozen people. Once you know that, the job stops being about reach and starts being about which of them will actually engage.
Internal recruiters cannot approach competitors
An in-house team calling a rival's staff under the company name is a commercial and sometimes contractual problem. A third party makes the same approach without the attribution.

Calibrate on evidence, not a job description
We start from people rather than paper: two or three names of individuals who would obviously be right, so the brief is anchored to a real standard instead of a wish list nobody meets.

A written map of where the skill sits, company by company, before anyone is contacted. You see the population we are working from and can rule out organisations you would rather we did not approach.

Approach without naming you
First contact is a conversation about the shape of a role, not a pitch. Your name is disclosed once somebody has shown genuine interest and agreed to a confidential discussion.

Qualify against what would make them move
Somebody who is not looking has to be moved by something specific. We establish what that is early, because a candidate with no reason to leave will withdraw at offer no matter how well the interviews go.

Manage the counter-offer before it arrives
Passive candidates get counter-offered. We surface the number and the conversation that would keep them in place while there is still time to respond, rather than discovering it on the day they were due to resign.

We do not approach anybody we have placed with you while our agreement is in force. That is a written commitment, not a courtesy.
Mapping takes about a week. First conversations follow within days of that, and a calibrated shortlist typically lands in three to five weeks. Passive candidates move on their own timeline, so notice periods and counter-offers usually decide the end date rather than the search does.
